The Process of Knowledge Transfer Across Generations of Employees at PT Sumiati Ekspor Internasional
Abstract
The operational sustainability of an organization depends heavily on the effectiveness of knowledge and skills transfer between generations of its employees. This study aims to analyze in-depth the process of knowledge transfer between generations of employees, specifically from Generation X (senior employees) to Generation Z (younger employees) at PT Sumiati Ekspor Internasional, and to identify the barriers (stickiness) that occur at the individual, group, and organizational levels. This study uses a descriptive qualitative approach. Data collection was conducted through participant observation, in-depth interviews with six key informants (representatives of Generation X, Generation Z, and Management/HRD), and documentation studies. The results show that the knowledge transfer process has been carried out informally through daily work interactions, mentoring, and on-the-job training. At the individual level, the effectiveness of transfer is strongly influenced by differences in communication styles and learning preferences; Generation X tends to provide detailed and procedural explanations, while Generation Z is more adaptive to visual information and the use of digital technology. At the group level, open two-way communication and collaborative teamwork norms are the main drivers of successful transfer. At the organizational level, a family climate and culture strongly support the process of knowledge transfer. However, the absence of a formal documentation system and a structured knowledge management program has the potential to lead to future knowledge loss. The study concluded that knowledge transfer occurs naturally and adaptively, but requires the intervention of a more structured and digitalized knowledge management system to ensure sustainability.
